Step 1 — The Situation
A 5,200-person company had run two prior DEI training rollouts as compliance check-the-box modules. Engagement scores were 2.1/5 and the inclusion-survey needle had not moved in three years — leadership wanted a third attempt that would not repeat the pattern.
Step 2 — The Task
As a Senior Learning Experience Designer, I led the end-to-end design and development of this project — from discovery and needs analysis through final delivery and implementation support.
Step 4 — The Solution
Anchor the program on psychological safety, not policy compliance. Design 9 branching scenarios with multiple defensible choices and consequence reveals, plus private reflection journals and an allyship skill-builder with self-assessment rubrics.
Step 5 — The Impact
Outcomes: - 97% completion across the company (5,200 employees) - Inclusion survey lift +19 points YoY - 88 CSAT — a 3.2× increase over the prior compliance-style rollout - Managers reported using the facilitator guide for ad-hoc team conversations long after the initial rollout
